摘要 主动性人格作为近年来组织行为学研究的一个新视点,作为一种稳定的人格特质倾向,很多研究已经证明它可以对个体的心理和行为发生影响,同时在诸多变量之间发挥调节作用。那么是否可以通过员工的个体主动性作用,对工作满意度与工作家庭平衡之间的关系进行调节呢?对此,文章通过调查所得数据,对本次研究提出的模型进行考察验证。首先考察了研究群体的工作满意度、主动性人格及工作家庭平衡状态;并进一步对他们的工作满意度、主动性人格、工作家庭平衡相关性进行验证;最后基于所得的分析结果,进一步考察了知识型员工的主动性人格在工作满意度与工作家庭平衡之间的调节效应。研究结果表明:企业知识型员工的工作满意度对工作家庭平衡有预测作用;知识型员工主动性人格在工作满意度对工作家庭平衡的关系中起调节作用。因此,提出企业需重视员工工作家庭平衡的现状、重视主动性人格的应用、多举措提升员工的工作满意度。 Initiative personality,as a new perspective of organizational behavior research in recent years,as a stable personality trait tendency,has been proved by many studies that it can affect the individual psychology and behavior,and at the same time play a regulatory role among many variables.So can we adjust the relationship between job satisfaction and work-family balance through the individual initiative of employees?based on the survey data,the article examines the model proposed in this study.Firstly,the research group's job satisfaction,initiative personality and work-family balance are examined.Further,the correlation of job satisfaction,initiative personality and work-family balance is verified.Finally,based on the analysis results obtained,the adjustment effect of the initiative personality of knowledge employees between job satisfaction and work-family balance is examined.The research results show that the job satisfaction of enterprise knowledge employees has a predictive effect on the work-family balance;the knowledge employee initiative personality plays a regulatory role in the relationship between job satisfaction and work-family balance.Therefore,it is proposed that enterprises should pay attention to the current situation of employees'work-family balance,the application of initiative personality and the promotion of employees'job satisfaction by multiple measures.
